    2018年的HR趋势走向,生产力与人力分析将是重头戏 来源:T客汇  作者:张飞逸 随着全球数字化转型的推进,人力资源(HR)领域的技术与服务也在不断地推陈出新,前不久公司发布了“2018年颠覆性人力资源技术”报告,该报告发现在过去的一年间,人力资源技术的进展比以往任何时候都要迅速,而且在这一领域中还将出现十大颠覆性的趋势。 从“自动化”到“生产力” 多年以来,人力资源技术发展的重点一直聚焦于自动化与整合人力资源实践。这涉及到在线薪资、记录留存、学习管理、简历抓取、面试与招聘、评估、绩效考核、薪酬、管理等人力资源中的方方面面。 这当然很重要,不过很多服务现在只是“照猫画虎”。虽然市场有众多提供基于云计算的HRMS(人力资源管理系统)和工资单服务的供应商,但是他们中鲜有厂商能将“自动化”与人力真正地结合起来。一项人力资源影响力研究所示,大约45%的公司仍然只是专注于最基本的流程自动化。 而除了自动化外,当今商业中的另一大主题是生产力。我们现在都是高度敏捷的,以团队为中心的组织,但是我们并不知道如何去应对这一情况。员工的倦怠、专注和敬业程度都会给企业带来很大问题,员工需要去处理各种邮件以及来自于大量沟通工具中的海量信息,这无疑会将他们“压垮”。对于众多供应商来说,能否为客户带来提升组织生产力并同时协助团队工作的全新HR软件将是一大挑战。 云端HRMS和HCM发展增速,但他们并不是一切的核心 在过去的五年中,基于云计算的HR服务始终处于高速发展中,我们甚至可以罗列出超过二十家比较成功的云HR厂商,这些厂商为客户提供云端的HRMS、工资单和人才管理服务。大多数情况下,这些厂商还提供其他的财务与ERP方案服务。所以对于公司来说,问题的关键已经不是“上不上云”,而“何时”和“如何”上云。 不过说来容易,做起来难。尽管各种云端人力的方案正在变得愈发成熟,但研究发现目前只有40%的公司使用了云HCM方案,而大公司云端迁移的过程也往往需要耗费2到3年或更长的时间(这涉及到一些定制化的问题)。因而,公司仍然会需要一段时间来确定出心仪的供应商以更好地完成上云的过程。事实上,大部分的公司在供应商选择问题上会耗费数月甚至是数年的时间,因为他们认为这个决定将对于他们整个组织与员工产生根本性的影响。 但是虽然云HR与薪酬系统几乎是任何业务系统的核心,但是它可以被替换。客户所购买的更重要的技术是人才和团队管理软件。所以,公司的HR架构看起来更像是一套“服务集”,所有的重心都将围绕于如何让员工工作变得更为轻松,而不是那种单一云供应商提供的单一系统解决方案。 下图所示的是如今一个HR架构的形式,最为关键的是中间的绿色层,我们可称之为“员工服务层”(看起来越来越像聊天机器人)。 基于这种架构,有一种观点就是:一种全新种类的HCM软件将会出现,它看起来更像是“团队管理”而不是我们现在常见的“人才管理”。 项目持续性管理 目前业内有一个认识就是,持续性的绩效管理是可行又有效的,并且它可以对公司进行改革。当然这并不是说公司要取消当前的评级系统,而是需要去建立一个全新可持续的目标设定、指导、评估和反馈流程。 德勤报告中揭示出了一个问题,尽管市场上有很多云HCM供应商都获得了成功,但是没有一家供应商针对项目持续管理去构建出完整的解决方案。这意味着用户可能需要去购买其他产品也解决这个问题,因而那些提供这种“以团队为中心”的新工具供应商可能会成为未来HCM市场中的领导者。 反馈、员工敬业度和分析工具将统治市场 数年前,员工敬业调查市场还是比较沉默的领域。而如今它已经与实时调查系统、情绪分析软件、组织网络分析(ONA)以及自动反馈工具一起构成了一套完整的监控与管理系统。 开放性的反馈工具数量也正在激增,这也为员工提供另一个意见反馈渠道。 另一个出现爆发式增长的方面来自于那些可以帮助员工“找到自我价值”的基准测试工具。 正如几年前那篇《反馈是杀手级应用》的文章所述,随着这种公司透明度的上升,公司组织会变得更为健康,也将催生全新的职业脉搏调查、基于AI的分析与意见系统以及全市场文化评估系统。无论是从创业公司还是大型ERP供应商或人力管理供应商那里获得这些服务,公司都可以将它们嵌入到自身全新的绩效管理系统中,这将是一个全新的应用世界。 企业学习工具的再造 一种全新的企业学习工具正在出现,而公司正在推动它们的发展。 其中包括“体验平台”,这是新一代的“微型学习平台”,具有基于AI的现代化LMS系统,可为员工提供学习指导与建议,并可以让他们寻找学习资源与共享学习内容。 同时,基于VR的学习服务正变得愈发普及,而随着更为智能的技术出现,人们将找到那些“自己真正所需的东西”。目前,公司已经可以通过购买系统让员工进行内容的发布与共享,而无需付出过多的工作。 招聘服务市场将蓬勃发展 招聘永远是HR领域最大的市场之一。各大公司每年会花费数十亿美元以进行招聘,这是一场围绕于就业品牌、候选人、候选人经验和战略收购而不断升级的战争。 大量的招聘工作(如酒店、服务、医疗与零售)通过聊天机器人和其他新工具以实现自动化完成;而同时这些招聘工作又通过开源工具、更自动化的求知者追踪系统(招聘管理系统)以及更好的评估系统得以实现革新。 目前,视频评估与文化评估工具技术已经成熟,因而所以客户都能使用它们。 这将是整个HR技术中最具活力与创新力的方面,主要是因为几乎每个公司都具有相关的需要。如果把招聘过程比为工程建设过程,那么我们需要购买一整套的世界级的机器以完成相应的工作,而每一个机器都有自己独特的运作模式。招聘人员就像木匠一样,随着时间的推移,他们的招聘技术会越来越好,突然公司会发现自己的员工跳槽到了竞争者哪里,而他们完全不知道发生了什么。因而,公司需要对他们的招聘系统进行一次“升级”。 比起以往,市场更为活跃,失业率也接近历史最低点。所以我们又回到了“人才争夺战”的时代,而人才又“唱了主角”。换句话说,所有新技术都让公司与候选者愈发了解对方。 要记住那种传统式的“职业描述”正在走向终结。 越来越多的工作将是“混合型”的并且它们仍在高速变化,所以全新的工具必须能够帮助公司找到那些具有合适的能力与学习技能的伙伴,而不是仅仅是那些具有技术或认知能力的雇员。 这种多元化正是现在招聘工作的核心,随着新技术得以应用,很多职位描述与面试中的偏见将逐渐消除 (VR就可以在这方面提供帮助)。 福利市场爆发 就算我们不提HR技术,企业内容与福利工具也是个“大事”。我们不仅需要提高生产力和减少认知负荷的工具,而且我们还需要“驱动力”与数据以提升员工幸福感。供应商正在为他们的客户带来更多这方面的价值,一些员工(特别是年轻员工)表示,在公司应用福利工具后,他们的敬业度和身心健康得到了改善。 德勤认为,公司的健康方案正在从“健康”转向于“减轻职业倦怠”,成为一种“人力绩效”的新焦点。这是大多数HR部门正在经历的过程,也是供应商正大力发展的领域。 人力分析的成熟与发展 与员工相关的数据(所有方面的)正在变得与客户数据一样重要或更重要,因为这将告诉我们如何更好地去管理业务。 现在的市场中具有大量的嵌入式的方案产品(几乎每个HCM供应商都嵌入了分析功能,其中还包括预测引擎),所有的供应商正在将AI应用到他们所有的产品中。同时,借助于云平台,分析功能发展出现了进一步的提速,现在公司可以更容易地建立一个主管级的仪表板,以便团队去了解如何去改善工作体验。 在公司层面上,ONA(组织网络分析)软件市场也正在高速发展,所以一个全新“关系分析”的世界正在形成。所以我们可以看到各种核心的HRMS数据(人力流转、任职情况、绩效评级),关系数据、幸福指数以及情绪数据。所有这些数据都将被HR部门获取,并使得整个公司的HR管理变得更为透明。 这种从“博士人才分析项目”转变为以业务为导向的趋势有助于公司研究销售业绩、团队绩效和其他业务关键问题。人力分析将是未来数年内HR系统成功的关系因素,因为所有新技术的发展都伴随着海量数据的产生。 智能自助工具的出现 在如今的HR技术环境中,或许一个最重要的新兴市场将会是那些快速增长的自助式员工体验平台。不断变化的HR系统正在将案例管理、文档管理、员工沟通管理和帮助台交互功能集成到一个统一的价架构中。这些服务将位于员工应用和后台应用之间,它们是员工服务中最核心的内容。 而AI也会在此提供助力。基于AI,员工将获得各种职业“教练”,比如职业认知教练和招聘认知教练。这些都将为员工进行自助性的学习与工作提供帮助。 HR自身的创新 最后的趋势将有关于HR团队内各种创新项目的快速增长。HR从业人员正在成为“颠覆者”。曾经HR部门总是等待科技公司的创新,然后再去进行购买与应用。而如今的HR部门正在尝试开发出新的绩效管理模式、新的学习策略、减少偏见的方法以及如何进行招聘和知道员工的新技术。而后他们进入市场,去寻找是否有厂商有意致力于此以进行合作。这种模式,本身就是一种颠覆,这也让HR技术社区的发展速度比以往时候都要迅速。
